چکیده:
زمینه: توسعهی هر سازمان در سایهی نهادینهسازی فرهنگ تغییر سازمانی، پذیرش آن از جانب کارکنان و پرهیز از رفتارهای غیراخلاقی است؛ بنابراین هدف پژوهش حاضر تحلیل رابطه ارزشهای شخصی و رفتار غیر اخلاقی با تعهد به تغییر سازمانی کارکنان می باشد.
روش: روش پژوهش حاضر توصیفی - همبستگی و مبتنی بر مدل سازی معادلات ساختاری است. جامعه آماری 203 نفر از کارکنان دانشگاه شهید مدنی آذربایجان بود و حجم نمونه با استفاده از فرمول کوکران و با روش نمونه گیری تصادفی ساده163 نفر انتخاب گردید. برای سنجش متغیرهای پژوهش از پرسشنامههای ارزشهای شخصی، رفتار غیر اخلاقی و تعهد به تغییر سازمانی استفاده شد. جهت آزمون سوالهای پژوهش از مدل معادلات ساختاری و تحلیل مسیر با استفاده از نرم افزار آماری Amos Graphic استفاده شد.
یافتهها: نتایج پژوهش حاضر بر وجود رابطه معنادار بین شاخصهای ارزشهای شخصی و رفتار غیر اخلاقی با تعهد به تغییر سازمانی دلالت دارد. همچنین نتایج بیانگر برازش مطلوب بین مدل تدوین شده با مدل تجربی آزمون شده بود و در مدل تحلیل مسیر ضمن نشان دادن اثر منفی رفتارهای غیراخلاقی بر ارزشهای شخصی، نقش میانجی ارزش های شخصی در رابطه میان رفتار غیر اخلاقی با تعهد به تغییر سازمانی تایید شد.
نتیجهگیری: طبق یافته های مطالعات قبلی، شاخص رفتار اخلاقی و ابعاد آن همراه با ارزش های شخصی تاثیر مستقیمی بر تعهد به تغییر سازمانی دارند. افرادی که اصول و معیارهای اخلاق سازمانی را رعایت نمی کنند ارزشهای شخصی و اخلاقی شان نیز تاثیر منفی گرفته و نمی توانند تعهدی به تغییر مثبت سازمانی داشته باشند.
Background: Growth and development in each organization, accomplished with institutionalizing a culture of organizational change and acceptance this by staff. So, the purpose of this study was to investigate the relationship between the role of personal values and ethical behavior with a commitment to organizational change.
Method: The study method was descriptive- correlation. The statistical population was all of the Azarbaijan Shahid Madani university staffs. Among them, 163 people were selected as a statistical sample. In order to collect datas, personal values, ethical behavior and commitment to organizational change questionnaire were used. Data were analyzed by Amos Graphic software through structural equation modeling.
Results: Findings showed that there is a relation between personal values and non- ethical behavior and the commitment to organizational change. The results showed good fit between the saturated models with empirical model. Mediating role of personal values with relationship between non- ethical behavior and a commitment to organizational change in the path analysis model was confirmed.
Conclusion: Ethical behavior index and its dimensions with personal values have a direct effect on commitment to organizational change. Individuals who do not respect the principles and criteria of organizational ethics have a negative influence on their personal and moral values, and can not be committed to a positive organizational change.
