چکیده:
زمینه و هدف: از نگرانیهای عمده مدیریت منابع انسانی سازمانهای امروزی، ترک شغل کارکنان کلیدی آنهاست و با توجه به هزینههای مستقیم و غیرمستقیم ترک شغل، همواره سازمانها خواهان شناسایی عوامل مؤثر بر کاهش تمایل کارکنان به ترک شغل خود هستند. در پژوهش حاضر تلاش شده است نقش واسطهای قلدری سازمانی و فرسودگی شغلی در رابطه بین رهبری اصیل و تمایل به ترک شغل کارکنان، مورد بررسی قرار گیرد. روش: پژوهش حاضر از نظر هدف کاربردی و از نظر روش پژوهش، توصیفی- تحلیلی از نوع پیمایشی است. جامعه آماری را کارکنان فرماندهی انتظامی یکی از شهرستانهای استان فارس تشکیل میدهند. اقدامات لازم درخصوص مصاحبه و جمعآوری پرسشنامه در مکانهای یادشده براساس نمونهگیری تصادفی، انجام شد. روایی و پایایی پرسشنامه با استفاده از روایی صوری، روایی سازه و همچنین محاسبه آلفای کرونباخ مورد تائید قرار گرفت. برای تجزیهوتحلیل دادهها، از روش تحلیل عاملی تأییدی و مدلسازی معادلات ساختاری استفاده شد. یافتهها: طبق یافتههای پژوهش، وجود روابط معنادار میان رهبری اصیل با قلدری سازمانی و فرسودگی شغلی؛ قلدری سازمانی با فرسودگی شغلی و تمایل به ترک شغل؛ و فرسودگی شغلی با تمایل به ترک شغل تایید شد. نتایج: نتایج پژوهش حاکی از آن بود که رهبری اصیل تأثیر منفی و معناداری بر بروز قلدری سازمانی و فرسودگی شغلی دارد. بر مبنای نتایج پژوهش نقش میانجیگر قلدری سازمانی و فرسودگی شغلی در رابطه بین رهبری اصیل و تمایل به ترک شغل تائید شد. همچنین قلدری سازمانی و فرسودگی شغلی بر تمایل به ترک شغل تأثیر مثبت و معناداری دارند.
Background and Objective: The main concern of human resources management of today's organizations is to leave the jobs of their key employees. Regarding the direct and indirect costs of job vacancies, organizations always want to identify the factors affecting employees' willingness to leave their jobs. In this research, we tried to examine the role of organizational bullying and burnout in relation between genuine leadership and the desire to leave employees' jobs. Method: The present research is a descriptive-analytic survey of the applied research method. The statistical population consists of police officers of one of the cities of Fars province. The necessary measures for interviewing and collecting the questionnaires were done based on random sampling. Validity and reliability of the questionnaire were verified using face validity, structural validity and also Cronbach's alpha. Confirmatory factor analysis and structural equation modeling were used to analyze the data. Findings: According to the findings, there were significant relationships between genuine leadership and organizational bullying and burnout, organizational bullying with job burnout and a desire to leave the job. Conclusion: The results of the research indicated that the original leadership had a negative and significant effect on the incidence of organizational bullying and burnout. Based on the research results, the role of mediator of organizational bullying and burnout in the relationship between genuine leadership and the desire to leave the job was confirmed. Organizational bullying and burnout also have a positive and significant effect on the desire to leave the job.
