چکیده:
زمینه و هدف: در سازمانهای امروزی منابع انسانی کلیداصلی موفقیت به شمار میروند و یکی از مولفههای انگیزشی کیفیت منابع انسانی مفهوم اشتیاقشغلی است. اشتیاقشغلیاعضای هیاتعلمی یکی از اساسیترین جنبههای بهبود کیفیتآموزشی دانشگاهی است. هدف این پژوهش تدوین الگویی برای اشتیاقشغلیاعضای هیاتعلمی دانشگاههای آزاداسلامی استانکردستان میباشد. روششناسی: این پژوهش از نوع پژوهشهای کاربردی و از نوع کیفی با رویکرد دادهبنیاد است. جامعه مورد مطالعه شامل اعضای هیات علمی دانشگاههای آزاداسلامی استانکردستان بود که به شیوهی نمونهگیری هدفمند، تعداد 25 نفر از خبرگان و اساتید هیاتعلمی جهت مصاحبه انتخاب گردیدند. دادهها به روش مصاحبه و به صورت نیمه ساختاریافته جمع آوری گردید. برای سنجش اعتبار و روایی دادهها از دو شیوه بازبینی مشارکتکنندگان و مرور خبرگان غیر شرکتکننده استفاده گردید تحلیلدادهها به شیوهی کدگذاری در سه مرحله باز، محوری و انتخابی انجام گردید. یافتهها: مقوله اصلی پژوهش حاضر اشتیاقشغلی اعضای هیاتعلمی است که در چهار بعد فردی، حرفهای، آموزشی و اجتماعی مورد بررسی قرار گرفت. همچنین با توجه به شرایط علّی، شرایط زمینهای، و شرایط مداخلهگر راهبردهای لازمه تدوین، و پیامدهای آن فردی، سازمانی و اجتماعی احصاء و بر اساس آنها مدل نهایی استخراج گردید. نتیجهگیری: براساس این مدل برنامههایمدیریتی، سیاستها و ضوابط، شرایط مالی و اقتصادی به عنوان شرایطعلی اشتیاقشغلی باید مد نظر قرار گیرند. بر این اساس جو حمایتی از اعضاء هیاتعلمی، فرهنگسازمانی، سبک مدیریتی دانشگاه، به عنوان شرایط زمینهای و همچنین ایجاد مرکز اشتیاقشغلی، ثباتساختاری سازمانی و عدالتسازمانی باید به عنوان راهبردهای اشتیاقشغلی اعضاء هیاتعلمی مورد تاکید مدیران و متولیان آموزشعالی باشد.
A B S T R A C T Background and Aim: In today's organizations, human resources are the main key to success, and one of the motivational components of the quality of human resources is the concept of job passion. The career enthusiasm of faculty members is one of the most fundamental aspects of improving the quality of university education. The purpose of this research is to develop a model for the job enthusiasm of faculty members of Islamic Azad Universities in Kurdistan province. Methodology: This research is of applied and qualitative research type with a foundational data approach. The studied population included faculty members of the Islamic Azad Universities of Kurdistan Province, and 25 experts and professors were selected for interviews through purposive sampling. The data was collected through interviews and in a semi-structured way. To measure the reliability and validity of the data, two methods of reviewing participants and reviewing non-participating experts were used. Data analysis was done by coding in three stages, open, central and selective. Results: The main topic of the current research is the career passion of faculty members, which was examined in four dimensions: personal, professional, educational and social. Also, according to the causal conditions, contextual conditions, and intervening conditions, the necessary strategies were formulated, and their individual, organizational, and social consequences were calculated, and based on them, the final model was extracted. Conclusion: Based on this model, management programs, policies and regulations, and financial and economic conditions should be considered as the causal conditions of job enthusiasm. Based on this, a supportive atmosphere for faculty members, organizational culture, and management style of the university, as background conditions, as well as the creation of a job enthusiasm centre, organizational structural stability and organizational justice should be emphasized by managers and trustees of higher education as strategies for faculty members' job enthusiasm Extended Abstract Introduction Human resources and resources are the main capital of any organization, and every organization must take measures in the field of human resources in line with its mission and the realization of its goals and strategies. In this regard, every activity of the organization should be divided into smaller activities and designed as a job so that one employee can do it. And through the recruitment of competent people, potential human resources are identified and organized through the selection system. After those steps, the person's socialization in the organization takes place, and with the employment of the person in the desired job and profession, his compensation system (salary) is determined. Job enthusiasm is defined as a positive, satisfying and work-related state of mind that is characterized by strength, dedication, and attraction. Also, job enthusiasm can be defined as the use of the organization's members in their work roles. He defined their interest and stated that in job enthusiasm, people use themselves physically, cognitively and emotionally during the performance of a specialized role. And it can lead to the correct performance of assigned tasks and the level of participation and collaboration, more attention to work and responsibility, and finally, the positive effects of job enthusiasm can spread to private and personal life and lead to the improvement of individual and group performance. Therefore, according to the mentioned cases, it can be stated that the main problem and major problem in the field of career enthusiasm of the country's higher education sector is the lack of a comprehensive model of the career enthusiasm of Islamic Azad University faculty members; Or in other words, although there have been researches on the concept of job enthusiasm in the higher education sector of the country in recent years, specifically in the statistical population of Islamic Azad University academic faculty members, qualitative research whose purpose is to create a platform and improve the job enthusiasm of Islamic Azad University academic staff members. Methodology The current research was conducted qualitatively and with the foundation's data approach. Because the findings of this study are used to identify and solve the problems of the academic faculty members of Azad University, it is a type of applied research. On the other hand, to identify and represent the indicators of academic faculty members' passion and due to the lack of in-depth studies in this field, it is necessary to use an exploratory approach to discover and formulate its model. The sample selection method in qualitative research is purposeful and its volume depends on the level of theoretical saturation of the research questions (Bazaregan, 2017). The field of this research includes the free universities of Kurdistan province, which includes the faculty members of these universities. Sampling was purposeful, taking into account specific criteria (academic faculty member, having teaching experience, willingness to participate). In this research, the researcher interviewed a total of 25 faculty members. To analyze the conducted interviews and to increase the accuracy and correctness of the analyses, all the interviews were recorded and then each interview was typed word by word and the recorded interview and related notes were recorded. immediately in the first few hours, he carefully read it line by line and wrote down the concepts that came to his mind. This stage is one of the first stages of data analysis in the data-based approach, which is called open coding, and the interviews were reviewed three times in their entirety, and then using the axial coding method with grouping and Integration of concepts that had semantic convergence, extracted categories and core codes, and finally, categories and core codes that were used as prefixes, examples, and suffixes during the interviews were placed in the subset of selective and main codes using the data analysis method. The information collected was analyzed according to the data approach prescribed by the foundation. Findings The purpose of the current research is to investigate the formulation of a model for the professional enthusiasm of academic staff members with an approach. This study was conducted with the participation of 25 faculty members of Islamic Azad Universities of Kurdistan province, both men and women with the scientific rank of instructor (10 people), assistant professor (10 people) and associate professor (5 people). The main topic of the present research is the job enthusiasm of academic staff members, which was investigated in four dimensions: personal, professional, educational and social. Also, according to the causal conditions, background conditions, and intervening conditions, necessary strategies were formulated, and their individual, organizational, and social consequences were calculated and based on them, the final model was extracted. Discussion The universities and higher education centers of the country are the most important institutions that produce science and conduct research. The science and knowledge of research is manifested in the form of industry and technology with its application, and it is one of the main components of a country's sustainable growth and development. Therefore, it is very important to pay attention to the human resources management of universities, which are professors and employees. Motivated and enthusiastic professors are definitely responsible for much higher productivity in producing science and fulfilling the mission of universities. One of the major economic and social problems of the country is the low productivity rate of human resources in organizations. This has caused irreparable losses to the economic and management system of our country; therefore, job enthusiasm is one of the main components of job motivation and growth of members and as a result, improving the productivity of human resources at the individual and organizational level. Because human capital is known as the most important and fundamental resource of the organization, and its effective management plays an essential role in realizing the goals of the organization and improving individual performance.
